Habit, Not Hack: Choose the Lab, Not Just the Science (Trainee)

The science may attract you, but the culture will determine whether you thrive.

When Lena started graduate school, she thought choosing a rotation lab would be straightforward.

Find the most interesting research.

Impress the PI.

Work hard.

Join the lab.

Before arriving on campus, she had already spent weeks reading faculty profiles. One laboratory stood out immediately. Its research was ambitious, highly visible, and closely aligned with the topic she had described in her graduate school application.

The lab published frequently. Its trainees presented at major conferences. The PI was well known in the field.

On paper, it looked like the obvious choice.

By the end of her first rotation, Lena was no longer so sure.

The Decision That Looks Scientific—but Is Not Only Scientific

Graduate students are often encouraged to choose a lab based on research interests.

That matters.

But joining a lab is not simply choosing a scientific question.

It is also choosing:

a supervisor,
a training environment,
a communication culture,
a set of expectations,
a funding situation,
and the people who may shape several years of your professional life.

The project may change.

Funding may shift.

Experiments may fail.

Collaborations may end.

The environment determines how you will experience those changes.

Lena understood this in theory. During rotations, however, she still found herself drawn toward the lab with the most impressive science.

She worried that choosing anything else would mean she was not ambitious enough.

The Lab Everyone Wanted to Join

During her first week, the laboratory seemed exactly as Lena had imagined.

The equipment was advanced. The research meetings were intellectually intense. People spoke quickly and confidently about difficult problems. The PI had an answer for almost every question.

Lena wanted to prove that she could keep up.

She arrived early, stayed late, and avoided asking questions she thought she should already know how to answer.

When she asked for guidance, she was often told:

“Try a few things and see what happens.”

“You need to develop more independence.”

“This is graduate school. No one is going to give you every step.”

None of those statements was entirely unreasonable.

Research requires initiative. Independence matters. Experiments rarely come with perfect instructions.

But Lena began to notice that “independence” meant different things depending on who was asking.

Some trainees received detailed feedback.

Others were expected to figure things out alone.

Project priorities changed without being documented. Lab members quietly warned one another about topics that might frustrate the PI. Mistakes were discussed differently depending on who had made them.

The science was exciting.

The environment was difficult to read.

What Rotations Are Actually For

Lena had thought a rotation was mainly an extended audition.

She believed the lab was evaluating whether she was capable enough to join.

It took her time to recognize that she was also supposed to be evaluating the lab.

A rotation is not only an opportunity to demonstrate technical skills.

It is a chance to observe what cannot be learned from a laboratory website.

How do people respond when an experiment fails?

Can trainees disagree with the PI?

Do lab members help one another, or do they protect information?

Are expectations communicated clearly?

How often does the PI meet with students?

Do people take vacations without guilt?

How are authorship and project ownership discussed?

The most revealing moments are not always the formal ones.

They happen when equipment breaks.

When a deadline moves.

When someone makes a mistake.

When a trainee asks for help.

When the PI is under pressure.

Culture becomes visible when things do not go according to plan.

The Question People Sometimes Hesitate to Ask

Before making her decision, Lena also asked about something that felt uncomfortable to discuss:

“How is the lab funded?”

She worried the question might make her sound transactional or insufficiently committed to the science.

But funding was not separate from her training experience.

It affected whether essential supplies would be available, whether projects could continue, whether students could attend conferences, and how much pressure the lab would experience when grants approached their end dates.

Lena learned that asking whether a lab was funded was only the beginning.

She also needed to understand:

How would her stipend and tuition be supported?

How long was the potential project currently funded?

Did most of the lab depend on one grant or collaboration?

What would happen if a grant was not renewed?

Could she move to another project if priorities changed?

Were conference travel and professional development supported?

Funding uncertainty did not automatically make a lab a poor choice. Even well-established laboratories face grant gaps and shifting priorities.

What mattered was whether the situation was communicated honestly and whether there was a realistic plan for protecting trainees when circumstances changed.

The Question That Sounded Too Small

During one conversation, Lena asked a current student:

“Do people in the lab ever do anything fun together?”

She almost apologized for asking.

Compared with questions about funding, publications, and scientific training, it sounded unimportant.

But the student understood what she meant.

She was not asking whether the lab hosted elaborate parties.

She wanted to know whether people enjoyed working together.

Did they celebrate papers and successful presentations?

Could they laugh during an ordinary workday?

Did they occasionally share lunch, coffee, or a walk outside?

Were social activities genuinely optional?

Could someone who did not drink, had family responsibilities, or simply preferred quieter activities still feel included?

In the first lab, most socializing happened late at night after intense deadlines. Participation was technically optional, but people noticed who did not attend.

The lab looked socially active.

That did not necessarily mean everyone felt that they belonged.

Lena began to understand that healthy fun is not forced closeness.

It is the presence of enough trust and ease that people can enjoy one another without having to perform enthusiasm or sacrifice their boundaries.

The Lab She Almost Overlooked

Lena’s second rotation was in a smaller laboratory.

The project was related to her interests, but it was not the topic she had imagined pursuing when she applied to graduate school. The lab had fewer high-profile publications, and its website had not been updated recently.

At first, Lena worried that the rotation represented a less ambitious path.

But the daily experience felt different.

On her first morning, a senior student showed her where protocols were stored, explained how the lab tracked samples, and introduced her to the people responsible for different instruments.

The PI met with Lena during the first week and asked:

“What would make this rotation useful for you, even if you decide not to join the lab?”

When an experiment failed, the conversation focused on the controls, the assumptions, and what could be learned next.

The PI also answered questions about funding directly.

The lab’s largest grant had two years remaining. A renewal was planned but not guaranteed. Lena’s first year would be supported by the graduate program, and the PI explained the backup project and departmental options that would be considered if funding changed.

It was not a promise that nothing could go wrong.

It was a plan.

During lab meetings, junior trainees were encouraged to speak before the most senior people gave their opinions. Disagreement was direct but not humiliating. People shared reagents and troubleshooting notes without treating knowledge as leverage.

The lab was not perfect.

Meetings sometimes ran too long. Equipment scheduling was occasionally chaotic. One project had been delayed because a collaborator stopped responding.

But the problems were discussable.

Lena did not have to pretend they did not exist.

The lab also had small rituals she had not expected to value.

They brought pastries when someone defended a proposal. They took a group photo when a paper was accepted. A few people sometimes walked to get coffee on Friday afternoons, but no one was pressured to join.

The fun was ordinary.

So was the respect.

The Question That Changed Her Decision

Near the end of the rotation, Lena asked a senior graduate student:

“If you were choosing again, would you still join this lab?”

The student paused.

Then she said:

“Yes—but not because every year has been easy. I would join again because when things became difficult, I knew who I could talk to. The difficulty was not automatically treated as a personal failure.”

That answer stayed with Lena.

She had been comparing research topics, publication records, and technical opportunities.

She had not been asking what kind of environment would allow her to remain curious when the work became difficult.

Because every project eventually becomes difficult.

The question is what happens to the person doing it when it does.

The Habit: Evaluate the Environment, Not Just the Opportunity

Choosing a laboratory requires more than asking whether the science is interesting.

Ask whether the environment will help you learn how to do that science well.

Pay attention to:

how expectations are communicated,
how mistakes are handled,
how often trainees receive feedback,
whether funding is discussed honestly,
how conflict and authorship are managed,
whether lab members trust one another,
and whether people can experience both hard work and ordinary moments of belonging.

Do not rely only on what the PI says the culture is.

Observe what people experience.

Speak privately with current trainees when possible. Talk to people at different career stages, not only the most successful or visible person. When appropriate, ask former trainees about their experiences too.

The goal is not to find a laboratory with no problems.

That laboratory does not exist.

The goal is to understand which problems are present, how they are handled, and whether the environment is compatible with the way you learn and work.

A Note on Prestige

Prestige can create opportunities.

A well-funded laboratory, influential PI, or highly visible program may provide specialized training, strong networks, and ambitious projects.

But prestige does not automatically guarantee good mentorship.

It does not tell you whether expectations are reasonable.

It does not tell you whether the PI has time to train people.

It does not tell you whether trainees can admit mistakes early.

And it does not tell you whether the lab’s funding, culture, or working style will support your goals.

Choosing a less famous laboratory does not necessarily mean choosing a smaller future.

Sometimes the better long-term opportunity is the environment where you can develop stronger skills, receive useful feedback, take appropriate risks, and complete work you are proud of.

Beyond Graduate School

Industry candidates rarely have formal rotations, but they are making a similar decision.

An appealing job title or exciting technology may reveal very little about the experience of working on the team.

Candidates can still ask:

Why is the position open?

How is the program supported?

Is the role dependent on one client, product, grant, or contract?

How does the manager support new employees?

What happens when timelines or priorities change?

How does the team celebrate progress?

Do people appear to enjoy working together without being expected to socialize outside work?

The setting is different, but the habit is the same:

Do not evaluate only the work.

Evaluate the system surrounding the work.

That is not a hack.

That is a habit.
